Director, Retail Operations (Northern California)

Our retail growth continues in Northern California as we enter new communities and expand in our established markets! To support that growth, we're adding a Director, Retail Operations based in Northern California. You'll have a direct impact on our mission of Bettering Days as you'll oversee the performance of a region of Philz stores. This is a key role in connecting company strategy to retail field execution focusing on elevating store performance, developing future leaders, and delivering exceptional customer experiences. You'll work with our passionate retail leadership teams and drive results through operational and financial excellence, people development, and cross-functional collaboration, all while keeping our mission and values at the center of every decision. 

 

WHAT YOU’LL DO

Operational Leadership & Business Performance

  • Direct the performance of multiple geographic districts, ensuring alignment with company goals for sales, profitability, and customer satisfaction.
  • Lead a team of Area Leaders (District Managers) in interpreting and taking action on P&L data, labor forecasts, inventory controls, and cost management strategies.
  • Set clear financial expectations and regularly review KPIs to ensure continuous improvement in COGs, labor, OpEx, and sales performance.
  • Support new store openings by partnering with NSO teams to ensure timelines, budgets, and customer experience goals are met.
  • Ensure consistent execution of product launches, promotional rollouts, and in-store initiatives across the region.
  • Maintain operational standards for product and drink quality, cleanliness, safety, compliance, and equipment care across all locations.
  • Oversee, implement, and maintain an amazing store, customer, and community experience in line with the Philz Brand.
  • Take action on customer feedback in a timely manner, to isolate issues, and celebrate successes.

Leadership Development & Talent Strategy

  • Lead, mentor, and grow a team of Area Leaders, developing their leadership capabilities and business ownership.
  • Provide structured training and coaching to build financial acumen and ability to make data-informed decisions.
  • Partner with People & Culture to manage talent pipelines for all retail roles, prioritizing succession planning and create clear development plans for high-potential talent.

  • Ensure consistent staffing levels and effective team deployment to meet business needs and customer expectations.

Cross-Functional Collaboration

  • Act as the primary bridge between corporate strategy and store-level execution. Ensure change initiatives are well-understood and embraced across your region.
  • Partner closely with Operations, HR, Supply Chain, Marketing, and other key functions to align on priorities and drive timely execution.
  • Communicate change clearly and consistently, equipping Area Leaders with tools and context to lead through uncertainty.
  • Identify operational risks, performance gaps, and local market dynamics—and proactively remove barriers to success.
  • Lead and support new project launches and the execution and follow up necessary to drive results.

WHAT YOU’LL NEED

  • 10+ years of senior leadership experience in food & beverage retail, with direct management of multi-unit leaders, with total leadership oversight of 40+ stores.
  • 5+ years experience leading Profit and Loss analysis with proven results in COGS, Labor, OpEx, and EBITDA. 
  • Previous experience leading new store openings, including staffing, training, and operational readiness.
  • Previous experience with POS, Back Office, Food Safety and Operational Standards software systems (Crunchtime, Zenput, and Steritech preferred). 
  • Strong knowledge of health, safety, legal compliance, and food compliance regulations within California.
  • Google Workspace, Microsoft Office Suite, or similar experience preferred.
  • Excellent verbal and written communication skills, including the ability to present to a variety of audiences both in person and virtually. 
  • Demonstrated success in creating strong Team Member Engagement and succession planning.

ESSENTIAL PHYSICAL REQUIREMENTS

  • Visual acuity.
  • Role involves sitting most of the time, walking and standing are required only occasionally
  • Expressing or exchanging ideas by means of the spoken word; those activities where detailed or important spoken instructions must be conveyed to others.
  • Repetitive motions: Making substantial movements (motions) of the wrists, hands, and/or fingers.
  • May exert up to 10-15 pounds of force occasionally to lift, carry, push, pull or otherwise move objects.

 

**Compensation & Benefits

A reasonable estimate of the starting annual base salary for this role is $130,000 to $145,000 plus bonus. Please note that the base salary will vary based on qualifications, previous experience, and work location.
